how easy is to replace it to my m38

If you must ask how to do it then you should seek a trusted technician close to you to help with the job. It can be an overwhelming task for someone who is not a professional mechanic and has never done this before.
First, you need to research what parts are installed in your engine. IE rope type seal or preformed lip (garlock type) seal.
Then you must ascertain that your crank shafts sealing surface is serviceable and the correct dimension if a preformed seal is to be used.
Then make a decision to try the shorter way or do it the best way. The best way is to remove the engine and with it on an engine stand, invert it and while changing the seal you can actually carefully inspect the engine's lower end and fit the seal precisely. The shorter method of laying on your back under the jeep and loosening the crank and forcing the seal into position lends itself to errors and poor fitting which will cause you to just do it all over again.

30 weight oil may slow the leak a little bit.
